Positive. It brought calm to something that was getting harder to manage with spreadsheets and Word docs. It didn’t eliminate the need for good management, but it made the process easier to run and easier to follow up on. People know better what’s expected, junior employees have clearer frames for development, and managers have a structure they can actually use.

Pros

We’re in a growth phase, and for us “keeping people engaged” isn’t a slogan, it’s something we have to organize properly. We used to do a lot in Word and separate documents, and honestly it was getting chaotic. You can’t really steer on development or follow-up when everything lives in different files. Learned gives us one place for the conversation cycle and the follow-up. What I like is that it helps make growth steps more visible, especially the junior–medior–senior path. Junior colleagues often ask very practical questions like: what does good look like? and what’s next?, and this makes it easier to answer that consistently. It also helps new managers. We’re adding a new management layer and they don’t all have years of experience in running these talks. Having a clear structure gives them confidence and keeps the quality more stable.

Cons

It’s a fairly full-featured tool, which is great, but it also means you have to make decisions during setup. If you’re implementing while growing fast, it can feel like you’re building the plane while flying it. We got there, but a few more starter templates for fast-growing organizations would’ve saved us some puzzling at the beginning.

Positive overall. It’s not a tool you just switch on in an afternoon, but if you invest the time (or get the right help), it pays off. We now have more consistent conversations, clearer follow-up, and HR has more insight than we used to. For us the key was getting implementation support, otherwise it would’ve stayed on the shelf a bit too long.

Pros

We mainly use Learned for evaluations and job profiles, and it’s helped us put a more uniform way of working in place. Before this, managers were doing conversations in their own style, which made it hard to keep things consistent. With Learned there’s more structure, and as HR we have a better view of what’s going on and where people might need support. Once you’re past the setup, it’s a really solid system to work with.

Cons

Because it offers so many options, it can feel a bit complex at the start. In our case (we work with a lot of temporary staff) it sometimes feels a bit “too extensive” for what we need day-to-day. Implementation also takes time, and we simply didn’t have enough capacity to do it properly ourselves at first. The good news is: the support helped a lot, they really pulled us through the setup.

Our overall experience has been very positive. Since using Learned, we have moved from a situation where conversations were handled differently by each manager to a much more structured and widely supported process. The platform gives us better data and insights, which helps HR and management act proactively instead of reactively. We now have a much clearer view of what is happening with our people and where we can support them.

Pros

Learned helps us create one consistent way of having performance and development conversations across the organization. Before, every manager had their own style, which made the quality and follow-up of conversations vary a lot. Now there is much more structure, and HR has better insight into how employees are doing, how they experience their work, and where support is needed. That makes it easier to guide the right actions at the right time.

Cons

For some managers, the action list on the homepage can become quite long and difficult to scan. It would help if this overview could be made clearer or easier to prioritize. We would also like to see further improvements in the AI functionality, and it would be valuable if goals from a job profile could be pushed directly to the employee.

We faced challenges around transparency of expectations, guidance for managers, and consistent recording. This meant that managers sometimes felt they had little impact and employees had less insight into development opportunities; we saw lower engagement among some groups (e.g., certain positions/regions). Learned helps to structure the process and improve recording and follow-up, making the conversation and the development side more concrete.

Pros

Learned makes expectations and evaluations more transparent by bringing more structure to the performance process. Managers are given better tools for substantive discussions, and it becomes easier to record agreements and points discussed. This gives employees more clarity about their development and enables HR to better manage succession and consistency, even across teams/regions.

Cons

We would like to see an even more comprehensive career module, with more advanced career paths and more opportunities to model growth per position/target group.

We came from a situation with little ongoing feedback, differences in evaluations per manager, and limited follow-up. This made the process time-consuming for managers and caused HR to get bogged down in operational work with too little insight. Employees had little insight into development, and retention became more difficult across the organization. Learned brings structure, documentation, and insight, improving performance reviews and making follow-up clearer.

Pros

Learned helps make evaluations more consistent and less dependent on individual managers. It better records agreements and feedback, making follow-up and development more concrete. HR gains more insight and overview and has less ad hoc operational work to do. Employees gain more clarity about development opportunities, which can contribute to engagement and retention

Cons

We would like to be able to flexibly set within a single template whether peer feedback is requested for a selection of employees. Currently, we often work with two templates.In addition, it would be nice if peer feedback could be made optionally visible in the 9-grid.

We were looking for a way to standardize evaluations, give managers more tools, and better document follow-up on development. Learned helps us with the implementation: more structure, better documentation, and more insight for HR. You clearly see the greatest effect in teams where it has been well adopted.

Pros

Learned provides managers with more guidance through structure and clear guidelines for evaluation and development interviews. This makes evaluations more consistent and less dependent on the individual manager. For HR, it provides more insight into what is going on and what has been agreed upon, without having to attend every meeting to keep track of things.

Cons

The ultimate effect remains partly dependent on how consistently managers use it. Additional templates or best practice flows for each type of conversation would help to accelerate adoption even further and reduce differences even more.
